Oliver Wright posted thisA lot of agency revenue still relies on the habits of a handful of “good” consultants. That’s just how recruitment agencies work. And it’s why results can look so different team to team, even when the clients and the work are basically the same. If something’s front of mind, it gets chased. If it isn’t, it just sits there. You see it with live jobs. CVs have gone over, the client hasn’t said no, so everyone assumes it’s still active. One consultant stays on it and it moves. Another doesn’t, because it doesn’t feel urgent. Same brief. Different outcome. You see it after placements. The fee’s invoiced and attention moves to the next job. Some clients get a follow-up fairly quickly. Others don’t hear anything for a while, simply because there’s no obvious reason to call. You see it in accounts that go dormant. They’ve hired recently. They know you. Weeks go by without contact because no one’s really looked at them again. You see it with contracts and extensions too. Everyone knows the dates. Someone usually realises a bit late and says, “We should’ve spoken to them earlier.” At the time, none of this feels like a mistake. It just feels like normal working. But a lot of revenue still comes down to who happens to remember what. #recruitment #recruitmentleadership

That line didn’t become standard because anyone thought it was a good experience. It happened because agencies decided there were too many people to reply to, and anything automated felt a bit pointless anyway. So most people get nothing. This gets framed as a candidate experience issue. As if the problem is tone, or effort, or trying harder. It isn’t. This affects your reputation. People remember where they got ignored and where they didn’t. They remember who bothered to come back to them and who disappeared. And that feeds straight into who takes your call later. Today’s candidate is tomorrow’s hiring manager. Or budget holder. Or the person deciding which agencies get a call and which don’t. This isn’t consultants failing to follow up. It’s a deliberate decision that follow-up isn’t worth doing if it can’t be personal. So you’ve decided most people won’t hear back. It wasn’t consultants being awkward (mostly!). It was about control. They felt on the hook for those relationships and didn’t want anything messing with them. And I get it! But here’s the thing, most of that “control” wasn’t written down anywhere. It was in their head. In their inbox. A note they kept rescheduling. In a mental list of people they knew they needed to get back to. And the concerns were always the same. Emails going out at the wrong time. Clashing with something they’d already said. Messages sounding generic. But the problem is simple. When selling relies on memory, it’s inconsistent by default. That’s when follow-ups don’t happen. Or they go out late. Or one consultant chases and another doesn’t. And suddenly the role’s gone quiet, the candidate’s taken something else, and no one’s quite sure why. Automation is never about replacing consultants. It’s about doing the chasing, sending the warm touch points that protect reputation and nudging consultants to act on things that drive placements. #recruitment #recruitmentleadership

Clients are being chased. Diaries are full and everyone looks busy. But when everything comes at once, the work turns into a pile, not a plan. Calls stack up. Inboxes fill. Interview diaries get messy. People deal with whatever is directly in front of them, then jump to the next call or email. So time goes into long candidate conversations that don’t map to live roles. Decent briefs don’t get followed up quickly enough. Strong opportunities stall while easier tasks get cleared just to feel back in control. Nothing about that is laziness. And it’s not a sudden drop in skill. It’s what happens when volume spikes and no one has been clear about what should still get attention, and what can wait. January doesn’t expose effort problems. Oliver Wright posted thisJanuary always looked like growth in a recruitment agency. Traffic up. CVs up. Inbound up. Fees… not so much. People resigned. New roles landed. Headcount that had been circling for weeks suddenly got approved. Overnight the inbox filled up, phones rang more, applications spiked. You could see it in the numbers every year. But Interviews and placements didn’t move in the same way. Why? Because nothing changed about capacity (unless you planned for it to). Same consultants, same desks, same hours in the day. Nobody suddenly became better at running five briefs, ten candidates and a packed interview diary! What actually happened was that warm clients, loose briefs, roles that were “nearly ready”, and candidates mid-process all demanded attention at the same time. Everything that had been sitting "open" suddenly needed action. So every job felt urgent, because everything was being chased. Nothing broke in January. But Leadership had never sat down and decided which work stayed front-of-queue, and which work could wait, once things got busy. #recruitment #recruitmentleadership

Before everyone disappears, do one thing together. Job 11 - Run a simple internal retro. Not a performance review. Not a strategy session. A proper team conversation. Keep it light. Make it collaborative. Mix teams and levels so it reflects reality, not just leadership opinion. Use a simple format. Start. Stop. Continue. What worked this year and should carry on. What quietly didn’t and can be dropped. What’s worth building on next year. T his isn’t about blaming or polishing the year. It’s about shared learning and better decisions in January. And it’s good for morale too. People like being heard. Job 12 - Then stop and enjoy the final few days. Have a drink with the team. Switch off properly. January will be busy enough without dragging December into it. Two simple jobs. One helps you make better choices next year. The other helps everyone come back with a bit more energy. Job 9 - Analyse your best accounts properly. Not just top line revenue, although that’s a start. Look at the objective numbers. Revenue over time. Number of jobs. Fill rates. Repeat briefs. Then profile the business itself. Sector. Services. Team size. Internal recruitment or HR. Now the bits recruiters feel but rarely document. Which hiring managers you really deal with. What roles you’re trusted on. How the client behaves when things get tight. Those accounts cost less effort and return more value. That reality should shape your target account list. Job 10 - Build and prioritise your target account list for next year. Be honest again. Do you actually have a defined list of accounts you want to win or grow next year? Not a vague list. A deliberate one. Forget strategy for a moment. Start with research. Identify businesses that match the best account profile you’ve just built. Start broad. Use criteria that’s easy to find. Revenue. Sector. Company size. Then go deeper. Look at previous hiring patterns. The roles they typically hire. Signals of growth. Existing relationships. Accounts where you’ve delivered similar work before. Finally, rank them by likelihood to generate revenue, not activity or brand recognition. That’s the difference between saying you have target accounts and actually building around them. Fewer accounts chased. More deliberate effort. Better quality pipeline. Most teams skip this and jump straight to outreach. And target anything (which isn’t targeting!) Then wonder why consultants are busy and the year still feels fragile. Two practical jobs. Quietly powerful if you actually do them.

Take some time to get under the skin of your LinkedIn visibility. There’s no escaping its role in recruitment. Most agencies are posting. Consultants and MDs included. Very few ever stop to work out what impression they’re really creating. The quiet weeks are one of the few chances to do that properly. Job 7: Look closely at how your LinkedIn posts have performed Go back through your posts from this year. The ones that travelled further. The ones that barely moved. What picked up reach. What attracted new followers. What went nowhere. Not to judge effort. But to understand where attention is landing in a crowded, competitive market. If you can’t explain why certain posts cut through and others didn’t, your visibility is happening by accident. And in a largely undifferentiated sector, accidental visibility usually reinforces sameness. Job 8: Be deliberate about what stays visible over Christmas You don’t need volume. But disappearing completely hands attention to someone else. Schedule one or two posts over Christmas. Light. Human. Observational. A moment from the year. A pattern you’ve noticed. Something that reflects how you think. People scroll more than they comment. And familiarity is built long before a brief is written. Staying visible now makes it easier to be chosen in January. More tomorrow.

You obsess over UX, product descriptions and site speed. Then you fail your customers at the most critical moment, the payment. Retailers often treat payments as a back end utility when they should be treating them as a key front end differentiator. If your customer wants to pay via Google Pay, Paypal, Klarna etc and you only offer a manual card entry field, you aren't just being traditional. You are being an obstacle. I have always loved conversion rate geekery ever since my Pampers CRM days and Nuvei have put together some really interesting research on this. (Link in comments) 58% of consumers will abandon a purchase if their preferred payment method is missing. (Source: Nuvei Research, 2026). It isn't just about convenience. It is about trust. In a world where 64% of shoppers look for specific trust signals before hitting 'buy', the checkout page is your final handshake. (Source: Payments.com, 2026). If that handshake feels flimsy, they walk away. I do. Don’t let a legacy payment stack be the reason your conversion rate is stalling. Tech teams need to stop asking "Does it work?" and start asking "Does it convert?"

Oliver Wright liked thisOliver Wright liked thisLucy and I had a fantastic few days over in Mallorca. 🇪🇸 It really is a beautiful island, and I was delighted to finally tick the 𝗠𝗮𝗹𝗹𝗼𝗿𝗰𝗮 𝟯𝟭𝟮 off the list. It was hotter than expected, and by mile 150, the lack of long-distance training over the UK winter started to show. On a ride like this, trying to eat enough is just as challenging as keeping the legs spinning! But the views and roads are a total dream for any cyclist. We finished the trip with a couple of days in Palma, sightseeing, eating tapas, and sampling the local beer and wine. The perfect way to round off a memorable trip. What next? Maybe Flanders!
